Disciplined discourses: The logic of appropriateness in discourses on organizational gender equality policies

Inhalt: Organizational gender equality policies must address critical issues in organizations, as well as challenge hierarchies and the unequal distribution of power and resources. At the same time, they are reliant on acceptance by organizations when developing an official course of action. On the basis of a neo‐institutional perspective, this study investigates how gender equality discourses are disciplined so that they fit organizational expectations by maintaining the rationality myth of the organization. The empirical analysis of four Swiss organizations demonstrates that, although they intend to reduce gender inequalities, their gender equality policies are shaped by a logic of appropriateness that leads to a continuous reproduction of heteronormativity within gender equality policies. This study thus contributes to the understanding of how the logic of appropriateness protects the heteronormative matrix in organizations by disciplining gender equality discourses.

Die auf Basis des Bayerischen Absolventenpanels durchgeführten Analysen zeigen, dass diese Einkommensunterschiede nicht durch ein unterschiedliches Studienverhalten erklärt werden können. Frauen studieren genauso lang und gut wie Männer, gehen genauso häufig ins Ausland und suchen in ihrem Studium die gleiche Praxisnähe wie Männer. Stattdessen zeigt sich, dass Merkmale der ersten Beschäftigung wie die Befristung oder eine Tätigkeit im öffentlichen Dienst Geschlechterunterschiede beim Einstiegseinkommen erklären. Inhalt: "Women with a degree in sciences and engineering earn less than men when entering the labour market. Our analysis, based on the Bavarian Study of Higher Education Graduates, shows that these salary differentials cannot be explained by differences in their study performance because important aspects like time to graduation, international experience and practice orientation are very similar to those of men. It turns out that a large part of the salary differentials can be explained by means of job characteristics such as temporary employment and employment in the public sector. Consequently, it would be essential for more women to gain access to permanent jobs in the private sector in order to reduce gender-related salary differentials." (author's abstract)

Der Beitrag beschäftigt sich mit der Herstellung und Fortschreibung sozialer Ungleichheit in Organisationen anhand einer maßgeblichen Ungleichheitsdimension, dem Geschlecht. Inhalt: "In past research, organizations were identified as important bases of social stratification. In this contribution the focus is on how sex and gender inequalities in organizations (re)produce organizationally. The authors discuss existing theoretical approaches and empirical findings and report results from their analysis of labor market data and of two large German research organizations. Findings reveal how the different allocation of men and women to high-status positions comes about, and how it is mediated and prolonged through an embeddedness of individuals and structures in organizational contexts. Inhalt: Im Mittelpunkt des Beitrags steht die Frage, welche Rolle soziale Kontakte und persönliche Beziehungen beim Zugriff auf Arbeitsplätze spielen. In einem ersten Schritt werden zur Klärung dieser Frage der Ansatz der neoklassischen Arbeitsmarkttheorie, das soziologische Status-Attainment-Modell und die Segmentationstheorie beleuchtet. Anschließend wird auf zwei speziellere Theorieansätze, die ökonomischen Job-Search-Modelle und Granovetters Kontaktnetztheorie eingegangen. Dabei werden zentrale Thesen identifiziert, die in der aktuellen Diskussion um soziale Netzwerke auf dem Arbeitsmarkt vorgetragen werden. Ein zweiter Abschnitt gibt eine Übersicht der vorliegenden Evidenzen zu diesen Thesen. In einem dritten Abschnitt werden Ergebnisse aus einer eigenen Umfrage, die sich speziell mit Prozessen der Stellensuche und Stellenfindung im akademischen Mittelbau bundesdeutscher Universitäten befaßte, vorgestellt. Diese Befragung stellt in ihrem Kern eine Replikation der Studie von Granovetter "Getting a Job" (1974) dar. Die Ergebnisse bestätigen teilweise die Hypothesen. Generell zeigen sie, daß netzwerktheoretische Überlegungen und zum anderen erweiterte Modelle des Rationalverhaltens Forschungsfortschritte bringen könnten. Einige unerwartete Abweichungen zwischen Mathematikern, Ökonomen und Soziologen hinsichtlich der Bedeutung von sozialen Beziehungen bei der Stellenfindung konnten festgestellt werden. (NG)
Inhalt: "Several theoretical perspectives point to severe information problems in the labor market. Especially, it is argued that processes of job search and, more generally, the matching of persons and positions are embedded into networks of social relations (Granovetter's theory of ties). The paper first identifies central empirical hypotheses dealing with the role of social ties. Secondly, it presents a survey of previous empirical research with respect to these hypotheses. Furthermore, results of our own empirical research are reported. A questionnaire, primarily designed to replicate some suggestions of Granovetter's theory, was sent to a sample of teaching assistants and assistant professors (representing the strata of mid-level academics) employed by West German universities. The results partially confirm the empirical hypotheses. In general, they indicate the importance of social ties with regard to the allocation of jobs in that particular labor market. Some unexpected variations between disciplines can be observed. Also, the empirical evidence suggests the desideratum of elaborating a more sophisticated theoretical approach." (author's abstract)
