Closing the gender gap in academia? Evidence from an affirmative action program

Inhalt: This study investigates a unique incentive-based affirmative action program in Germany’s academic labor market. By analyzing a sample of business administration professors, we document that the probability that a newly tenured professor is female increases at universities that participate in this government program compared to universities that do not. By delving deeper into the mechanisms of the program, we show that program universities lowered the entry barrier for tenured professorships regarding publication records for new female professors. While favoring women, we show that the program had no harmful effects on male professors regarding the entry barrier to tenured professorships. Overall, we provide evidence

Support on the way to the top? The effect of organisational equal opportunities measures on women’s promotion prospects

Inhalt: Even though women have been able to increase their participation in management positions to a small extent in recent years, they are still significantly underrepresented in management positions. Organisational measures to promote gender equality and work-life balance are seen as an option to reduce inequalities between men and women. However, there are relatively few firms that have formalised organisational gender equality policies. Against this background, I examine whether organisational measures may increase women's career opportunities or promote the assumption of management positions on a part-time basis. This is investigated using a German Linked-Employer-Employee dataset (LIAB) from 2012 to 2016 and logistic panel regression models. The results show that the targeted promotion of women in particular improves their chances of promotion. However, this is not the case for mothers and their chances of achieving a part-time management position: these are lower when targeted promotion of women is practised in a firm. Measures to improve reconciliation, such as firm support for childcare or for employees with dependents in need of care, have a positive effect on advancement to management positions. The effect of family-friendly working conditions in a firm is heterogeneous: while women have lower chances of promotion, their chances of obtaining a management position with reduced working hours are higher. In contrast, a firm's membership in a family-friendly network has a negative effect on the career and promotion opportunities of women.
Change and Persistence of Gender Disparities in Academic Careers of Mathematicians and Physicists in Germany

Inhalt: This article discusses whether or not gender-related disparities exist within the academic fields of mathematics and physics regarding the application of career knowledge and the experiences of disadvantage in relation to recognition of performance, assessment of professional competencies, and integration into networks. To answer this question, primary data was collected with a structured online survey addressing graduates in both academic fields (n=5,174). The article considers a subsample of respondents working at a university or university of applied sciences (n=1,613). Apart from the gender perspective, other factors potentially influencing the academic careers of mathematicians and physicists, such as being in a certain subject, age cohort or having children, are also considered. Inhalt: "Recent research on the compatibility of family and work suggests decoupling as typical strategy businesses pursue with regards to societal expectations for family-friendly policies. The article presents three qualitative organizational case studies which basically confirm this diagnosis. However, it also brings to light findings that cannot be subsumed under the neoinstitutional explanatory model, including work-life balance policies as career policies. This gives rise to further theoretical considerations: Based on the pragmatist theory of differentiation (Renn 2006) this decoupling is reframed as context-sensitive translation. The case studies show that such a strategy opens up new possibilities of analysis: they can also be understood in terms of control theory, mechanisms of domination and inequality. Inhalt: Die Autorin, erste Geologin der Schweiz, schildert in einem vorwiegend persönlichen Erfahrungsbericht ihre wissenschaftliche Laufbahn und die zu bewältigenden Hindernisse bei der erfolgreichen Positionierung auf dem Gebiet der 'Erdwissenschaften'. Dabei werden Erlebnisse mit verschiedenen europäischen Hochschulsystemen beschrieben, die ihren Anfang mit dem Studienbeginn an der Universität Bern im Jahr 1959 nehmen, wo der Studentin Zurückweisung und mangelndes Vertrauen in ihre Fähigkeiten entgegenschlagen. Nach dem Abschluss des Studiums mit dem Doktortitel 1965 folgt die Annahme einer Stelle an der Universität Kopenhagen, neun Jahre später dann der Wechsel an die ETH in Zürich. Dort erhält sie schließlich den Professorinnentitel und ihr Engagement in der Gleichstellungspolitik nimmt mit der Gründung einer 'Frauenanlaufstelle' seinen Verlauf. Als ein Höhepunkt der Bestrebungen für Chancengleichheit an den Universitäten werden abschließend der schweizerische Frauenstreik von 1991, der auch in der ETH in Zürich Einzug hielt, sowie nachfolgende Initiativen (KOFRAH u.a.) beschrieben.
