Cultural change towards a gender-neutral landscape in science, academia and research in 2025

Inhalt: Austria has a long tradition of gender equality policy measures in science, academia and research. Since the 1980s, a mix of measures has been successively introduced to promote excellent female scientists and academics, establish women’s and gender studies and remove the structural barriers for women. Accordingly, an increase in the share of women in all areas and functions in science, academia and research and the inclusion of gender studies in an increasing number of disciplines has been achieved in recent years. Despite this, the notion of the “scientific ideal” has remained almost unchanged, i.e. is still based on a typically male scientific career. This notion essentially considers a “good” scientist to be one who can devote his life totally to science and has no other restrictions on his time or commitments outside science. The question now is, what – and where – can we add to the existing policy mix to change this situation, i.e. to revise this notion of the “ideal”. At a series of workshops, researchers, academics and other experts used creative methods to develop their visions of a gender-neutral landscape in science, academia and research in 2025. These visions were then used to identify relevant fields of action for initiating cultural change. This paper summarises the results of this discursive process and outlines how the process that began with this project could now be continued.

Inhalt: "Dieser Beitrag zeigt, mit welchen Effekten zu rechnen ist, wenn in Unternehmen mit der Gender-und-Diversity-Strategie ein Bewusstseinsprozess durch Weiterbildungstrainings zugunsten von Frauenkarrieren erreicht werden soll. Auf der Basis fundamentaler Ergebnisse der Genderforschung werden EntscheidungsträgerInnen in Unternehmen darin geschult und beraten, langfristig zu einem Abbau hierarchischer Geschlechterverhältnisse beizutragen. Aufbauend auf theoretischen Grundlagen der Genderforschung werden hierfür ein pädagogisches Interventions- und ein Evaluationsdesign entwickelt, in der Praxis mit 20 Klein- und Mittelständischen Unternehmen (KMU) umgesetzt und mit wissenschaftlicher Evaluation auf seine Wirksamkeit hin überprüft. Die Datenanalyse belegt, wie die Gender-und-Diversity-Strategie in der unternehmerischen Praxis zu einem Prozess des organisationalen Lernens führt, der Karrieren von Frauen besser zu fördern erlaubt und insgesamt zu mehr Geschlechtergerechtigkeit führt. Inhalt: "This article shows the possible effects of the gender and diversity strategy in businesses through trainings on the awareness-raising for female careers. Based on fundamental gender research results, decision-makers in businesses are trained in and advised on how to contribute to ending gender hierarchies in the long term. Drawing on fundamental theoretical principles of gender research, various pedagogical interventions in 20 small and medium-sized enterprises were conducted by means of specific pedagogical intervention and evaluation designs. The steps and measures were all evaluated accordingly. Data analysis demonstrates how the gender and diversity strategy leads to a process of organizational learning in businesses which helps to better promote female careers and leads to more gender equality. The article confirms the methodological connections between theory, intervention and evaluation." (author's abstract)

Inhalt: "Für die Beantwortung der Frage nach dem Zusammenhang von Karrieren und Geschlecht nimmt der Beitrag aus geschlechterreflexiver Perspektive normative Anforderungen und karriererelevante Orientierungsmuster junger Frauen in den Blick, die sich in Prozessen der Berufsorientierung und Lebensplanung als bedeutsam erweisen. Vorstellungen davon, 'Karriere zu machen' oder eine 'Karrierefrau' zu werden, sind dabei als durch normative Diskurse vorstrukturiert zu verstehen, innerhalb derer bestimmte Auffassungen von 'Karriere' dominant werden, die von den Subjekten aktualisiert und bearbeitet werden müssen. Inhalt: "To investigate the relationship between careers and gender, this article takes a genderfocused look at the normative requirements and career-relevant orientation which prove to be important as young women seek vocational orientation and plan their lives. Here ideas about 'pursuing a career' or being a 'career woman' can be understood as prestructured by normative discourses within which certain concepts of 'career' become dominant and have to be updated and adapted by the subjects. Normative requirements already frame the subjects' plans before they begin their working lives, and not only become relevant once they have embarked on a career and gained a certain amount of work experience. In light of this fact, the article shows how 'career' is understood and negotiated in group discussions with young women in the senior years of secondary school." (author's abstract)

Inhalt: "This paper draws upon baseline evidence compiled for the FP7 Project 'INstitutional Transformation for Effecting Gender Equality in Research' (INTEGER) in three very different research and higher education institutions. Despite institutional commitments towards gender equality, there is an under-representation of women at full professorship (Grade A) and equivalent positions. Furthermore, women and men are unequally represented on key committees and other decision-making bodies. INTEGER's task is to address these and other imbalances through the adoption of Transformational Gender Action Plans (T-GAPs). These T-GAPs involve: increasing the visibility and leadership potential of women academics/researchers; monitoring and gender proofing of recruitment/retention and promotion policies and practices; ensuring gender balance on decision-making bodies/committees; providing mentoring programmes and training in gender awareness to overcome unconscious bias at all levels of the institution; setting targets for high level appointments; and promoting gender equality as a core value contributing to research excellence. The T-GAP process is informed by international good practice through peer mentoring with research institutions in the UK/EU and USA and alignment with the Athena SWAN Charter and equivalent award holders. In addition, an external evaluation team assesses progress and impacts of the T-GAPs in each organisation. The paper presents common and different approaches of designing institutional transformation, strategies for building alliances in the institution for effective implementation of the T-GAPs and how the processes can be evaluated." Inhalt: "Starting from the assumption that cultural historical analyses can help our understanding of changes in life cycles and life courses, this article explores the way in which a specific socio-cultural phenomenon, sport, changed and defined the life courses of women in pre-war Netherlands. While similar questions are often being researched from a psychological or sociological and hence short-term perspective, here a long term and biographical analysis is being applied. Focusing on a group of medal winning participants in the Olympic Games, the leading question is whether their physical talent allowed these women to pursue a different life course. A second question is how their international careers matched with dominant cultural life scripts, which stated that young women should prepare to become wives, mothers and homemakers. It can be concluded that the presented biographies reveal an ambiguous reality. On the one hand, sporting successes opened up several possibilities for the women concerned, who became public figures and their country's first national female sport heroes. Thus, they embodied the beginning of a new cultural feminine ideal that opened up existing scripts. Their personal life course underwent profound changes as well, albeit of a confusing nature. All coming from lower class families, they saw their social careers set off because of their swimming, but also getting disrupted because of it. Sport-related disagreeing life scripts were tensional rather than advantageous. At least in hindsight, the women blamed their sporting career for the strenuous course their lives took."
