Inhalt: The university reward structure has traditionally placed greater value on individual research excellence for tenure and promotion, influencing faculty’s allocation of time and definition of worthwhile labour. We find gender differences in Canadian natural sciences and engineering faculty’s opinions of the traditional criteria for measuring academic success that are consistent with an implicit gender bias devaluing service and teamwork. Most women recommend significant changes to the traditional model and its foundation, while a substantial minority of men support the status quo. However, this comparative qualitative analysis finds more cross-gender similarities than differences, as most men also want a more modern definition of success, perceiving the traditional model to be disproportionately supportive of one type of narrow research scholarship that does not align with the realities of most faculty’s efforts. Thus, this study suggests a discrepancy between traditional success criteria and faculty’s understanding of worthwhile labour.
Excellence as a Gender-Biased Concept and Effects of the Linking of Excellence with Gender Equality

Inhalt: This paper focuses on the subjectivity of evaluations of excellence in promotion and hiring processes in academia and on the accompanying factors for successful careers in Science and Technology (S&T) disciplines. Against the background of the disproportionately low rate of appointments of female scientists to professorships in Germany, the article analyses how the demands of gender equality and the concept of excellence are negotiated at a German university that was successful in the German Excellence Initiative. The implementation of the excellence process was accompanied by a discourse of linking excellence with gender equality. This article draws on qualitative data from interviews with researchers at different levels of their scientific careers. It can be shown that researchers, regardless of their scientific experience, perceive equity measures in appointment procedures as undermining the meritocratic principle. Rather, most of them think that societal conditions outside the scientific system are responsible for the underrepresentation of women in professorships and other top positions in academia.

Berufungsverfahren als Turniere : Berufungschancen von Wissenschaftlerinnen und Wissenschaftlern

Inhalt: Die Benachteiligung von Wissenschaftlerinnen in Berufungsverfahren wurde lange Zeit als eine wesentliche Ursache für die starke Unterrepräsentanz von Frauen auf Professuren angesehen. Aktuelle Studien zum deutschen Wissenschaftssystem finden das gegenteilige Ergebnis einer Bevorteilung von Frauen. Die Grundthese des vorliegenden Beitrages ist, dass dieses heterogene Bild einem zu oberflächlichen Blick geschuldet ist. Berufungsverfahren stellen eine Art Turnier mit verschiedenen Auswahlrunden dar, bei denen es neben den Qualifikationen der einzelnen Bewerber/innen auch immer darauf ankommt, wer mit wem um welche Stelle konkurriert. Im vorliegenden Beitrag wird erstmals die Spezifik der Verfahren durch die Anwendung eines labor queue Modells berücksichtigt. Für eine mittelgroße deutsche Universität liegen prozessproduzierte Daten zu mehr als 230 Stellenbesetzungen für die Jahre 2001 bis 2013 vor. Neben Verfahrensdaten über fünf Stufen im Auswahlprozess (Bewerbung, Erstauswahl, Vorstellungsvortrag, Aufnahme in den Berufungsvorschlag, erster Listenplatz) Können für eine Teilmenge an Berufungsverfahren Listenplatzdaten (Publikationsleistungen und Lebenslaufinformationen) analysiert werden. Die Ergebnisse sprechen dafür, dass sich Wissenschaftlerinnen zu einem geringeren Anteil bewerben, als nach ihrer Qualifikation zu erwarten wäre. Über die ersten Stufen der Berufungsverfahren ist dann ein Anstieg des Frauenanteils gegenüber dem Bewerbungsfeld zu beobachten. Analysen mit Leistungsindikatoren deuten auf insgesamt faire Auswahlchancen für den ersten Listenplatz hin.

Excellence in university academic staff evaluation : A problematic reality?

Inhalt: This article is concerned with the macro-cultural ideal or institutional myth of excellence as defined and used in the evaluation of academic staff as part of an institutional logic. Such logics ‘prescribe what constitutes legitimate behaviour and provide taken-for-granted conceptions of what goals are appropriate and what means are legitimate to achieve these goals’ as stated by Pache and Santos Insead. In the case study university, this logic is reflected in the identification of ostensibly objective, gender-neutral key performance indicators of excellence. Lamont suggests that evaluation is necessarily subjective. Drawing on 23 qualitative interviews with those involved in such evaluation, this article looks at
variation in the definition of excellence and in the evaluative practices in decision-making fora. It raises questions about the implications of this for gender inequality and for the myth of excellence and ultimately for the legitimacy of the organisation.

Inhalt: "Der vorliegende Beitrag beschäftigt sich vor dem Hintergrund spezifischer Rekrutierungsmuster im Berufsfeld Wissenschaft mit der sozialstrukturellen Zusammensetzung der Professorenschaft im Fach Soziologie. Grundlage ist eine Gesamterhebung der Professorinnen und Professoren an universitären soziologischen Fachinstituten und ausgewählten außeruniversitären wissenschaftlichen Einrichtungen. Untersuchte sozialstrukturelle Parameter sind der Frauenanteil, der Anteil an ausländischen Hochschullehrer, das Verhältnis zwischen Personen und Standorten in Ost- und Westdeutschland und die Altersverteilung. Um Veränderungen über die Zeit zu erfassen, werden diese Dimensionen nach Altersgruppen differenziert betrachtet. Insgesamt zeigt sich trotz eines großen Anteils neu berufener Professoren mit Ausnahme der Feminisierung eine große strukturelle Stabilität im Vergleich der Altersgruppen, was auf das Wirken dominanter Mechanismen der Rekrutierung schließen lässt. Inhalt: "Against the background of existing patterns of recruitment within academics the article deals with the socio-structural composition of the professors in the field of sociology. The basis is a full survey of professors at departments of sociology at German universities and a number of selected research institutes. The parameters of interest are the share of female professors, the share of foreign professors, the social background of professors in terms of coming from East or West Germany and the age distribution. In order to capture changes over time, we differentiate the data according to birth cohorts. All in all with the exception of the feminization of the profession we find a great structural stability of the composition of sociology professors, which indicates the ongoing dominance of specific pattern of recruitment. In particular the inclusion of East Germans and the internationalization of the professorial personal have not advanced." (author's abstract)
