Inhalt: We study the presence and the extent of gender differences in reference letters for graduate students in economics and how these may affect the start of young researchers' careers. To these ends, we build a novel rich dataset covering ten cohorts of academic job market applicants to two top institutions hiring on the international market. We collect information from the application packages and conduct text analysis of reference letters using Natural Language Processing (NLP) techniques in order to measure gender differences in the style and content of the letters. We then combine the resulting measures with information on the applicants’ subsequent labor market outcomes as extrapolated from the main online repositories. Our results reveal that male and female candidates receive different support from their sponsors and are described in systematically different terms. While female advisors talk more about personal characteristics, only male advisors do so at a different extent for male and female candidates. Such differences in how candidates are talked about affect subsequent career outcomes and explain a non-negligible part (5 to 8% approximately) of the observed gender gaps.
Women’s experiences of racial microaggressions in STEMM workplaces and the importance of white allyship

Inhalt: This article explores how gender interacts with race, ethnicity and/or culture to structure the microaggressions experienced by visibly and culturally diverse women in Australian Science, Technology, Engineering, Mathematics and Medicine (STEMM) organisations. We focus on these women’s experiences to disrupt the normative erasure of race from the workplace diversity context. We conducted 30 semi-structured interviews with women in academia, industry and government who self-identify as women of colour or as culturally diverse. We use an intersectional lens to show that the challenges experienced by visibly and culturally diverse women cannot simply be subsumed under gender. Rather, race and gender intersect to create overlapping and interdependent systems of discrimination and disadvantage. These issues are largely unintelligible in STEMM fields as science is positioned as gender- and race-neutral. Consequently, despite their devastating impact, racial microaggressions may be invisible to members of the dominant racial group—those most likely to be the peers and managers of visibly and culturally diverse women. White managers and peers can act as allies to women of colour in STEMM by respecting and amplifying their concerns. Learning to recognise and confront racial microaggressions can help make science workplaces more inclusive of all scientists.
The Gender Wage Gap among Ph.D. Holders: Evidence from Italy

Inhalt: This paper contributes to the literature on the gender wage gap by empirically analyzing those workers who hold the highest possible educational qualification, i.e., a Ph.D. The analysis relies on recent Italian cross-sectional data collected through a survey on the employment conditions of Ph.D. holders. The Oaxaca-Blinder decomposition analysis and quantile decomposition analysis are carried out, and the selection of Ph.D. holders into employment and STEM/non-STEM fields of specialization is taken into account. Findings suggest that a gender gap in hourly wages exists among Ph.D. holders, with sizeable differences by sector of employment and field of specialization.

Inhalt: Die bisherige Promoviertenforschung deutet darauf hin, dass Frauen monetär weniger vom Erwerb eines Doktortitels profitieren als Männer. Daher werden im vorliegenden Beitrag erstmals das Ausmaß und die Ursachen geschlechtsbezogener Lohnunterschiede unter Promovierten in Deutschland untersucht. Es wird erwartet, dass sich promovierte Frauen und Männer hinsichtlich ihrer Studienfachwahl und Beschäftigungsmerkmale unterscheiden. Auf der Grundlage des DZHW-Absolventenpanels 2001 werden die Brutto-Stundenlöhne zehn Jahre nach Studienabschluss mittels OLS-Regression und Oaxaca-Blinder-Dekomposition untersucht. Die Ergebnisse zeigen, dass die Stundenlöhne von promovierten Frauen um 16,3 Prozent geringer sind als diejenigen von promovierten Männern. Diese Lohnunterschiede sind zu zwei Dritteln darauf zurückzuführen, dass promovierte Frauen häufiger Fächer mit einem hohen Frauenanteil studiert haben, nach ihrem Studium weniger Berufserfahrung sammeln und seltener Leitungspositionen innehaben als promovierte Männer.

Inhalt: This study advances understanding of gender pay gaps by examining organizational variation. The gender pay gap literature supplies mechanisms but does not attend to organizational variation; the gender and science literature provides insights on the role of masculinist culture in disciplines but misses pay gap mechanisms. A data set of federal workers allows comparison of men and women in the same jobs and workplaces. Agencies associated with traditionally masculine (engineering, physical sciences) and gender-neutral (biological, interdisciplinary sciences) fields differ. Pay-gap mechanisms vary: human capital differences explain a larger share in gender-neutral agencies, while at male-typed agencies men are frequently paid more than women within the same job. Although beyond the federal workers’ standardized pay scale, some interdisciplinary agencies more often pay men off grade, leading to higher earnings for men. Our theory of organizational variation helps explain local agency variation and how pay practices matter in specific organizational contexts.
Hochqualifiziert am Herd? : Die berufliche Situation von promovierten Frauen und Männern innerhalb und außerhalb der Wissenschaft

In Deutschland werden Vereinbarkeitsprobleme insbesondere für Hochschullaufbahnen diskutiert, während für andere berufliche Sektoren empirische Befunde weitgehend fehlen. Deshalb geht dieser Beitrag der Frage nach, in welchem Maße promovierte Männer und Frauen in unterschiedlichen beruflichen Sektoren in Sorgearbeitskontexte eingebunden sind und wie diese sich auf ihre berufliche Situation auswirken. Grundlage für die Analyse sind AbsolventInnenstudien mit 994 Promovierten. Im Ergebnis stellen sich Geschlechterdifferenzen bei der beruflichen Situation in Hochschulen anders dar als in anderen Bereichen. Zweifelsohne sind erhebliche Vereinbarkeitsprobleme von Beruf und Familie ersichtlich, es ist aber zu diskutieren, ob diese im Hochschulsektor tatsächlich als schwieriger einzustufen sind als im privaten Sektor. However, the perspective of organizational sociology is lacking so far. Consequently, the specificity of the university as a formal organization has to be considered. Based on Luhmann's distinction between 'organizational power' and 'personnel power' (Quote), the authors show that both sources of power in organizations can hardly be found at German universities. Unlike business firms, the membership of the individual is not at the organization's disposal (lack of 'organizational power'). Unlike public administrations, the single university organization can hardly offer distinct career tracks and opportunities (lack of 'personnel power'). In this, the authors see specific limits to the use of new managerial instruments at universities. They discuss these limits against the background of both organizational sociology and new public management research. Inhalt: "This contribution focuses on the question of whether, and to what extent, the scientific labor market is currently changing. The essential starting point of investigation is the traditional characteristics of scientific labor markets: these highlight the scientists' orientation towards the aspect of reputation, which as well as wage levels is a central valuation criterion. In addition, the loose coupling between scientists and the scientific organization they are employed by is typical, and the consequence of this: long phases of contracting defined by insecurity. Observed current trends are analyzed - to identify whether new strengths at the organizational level within universities or a changing relationship between science and practice, call these characteristics into question. The results are ambivalent: on the one hand, some of the principles remain untouched. So that, for example, the strengthening of organizational capacities within universities does not lead to the creation, or to a stabilization, of internal labor markets. On the other hand, some job specifications for scientists are indeed changing.
