Inhalt: Understanding discrimination is key for designing policy interventions that promote equality in society. Economists have studied the topic intensively, typically taxonomizing discrimination as either taste-based or (accurate) statistical discrimination. To enrich this taxonomy, we design a hiring experiment that rules out both of these sources of discrimination along the gender dimension. Yet, we still detect substantial discrimination against women. We provide evidence of two forms of discrimination, explicit and implicit belief-based discrimination. Both rely on statistically inaccurate beliefs but differ in how clearly they reveal the decision-maker's gender bias. Our analysis highlights the central role played by contextual features of the choice environment in determining whether and how discrimination will manifest. We conclude by discussing how policy makers may design effective regulation to address specific forms of discrimination.
Closing the Gender Pay Gap in Medicine : A Roadmap for Healthcare Organizations and the Women Physicians Who Work for Them

Inhalt: Women now represent over half of medical school matriculants, almost half of residents and fellows, and over a third of practicing physicians nationally. Despite considerable representation among the physician workforce, women are paid 75 cents on the dollar compared with their male counterparts after accounting for specialty, geography, time in practice, and average hours per week worked. This pay gap is significantly greater than the one reported for US women workers as a whole and has shown little improvement over time. While much has been written about the problem, a robust discussion about how to rectify the situation has been missing from the conversation.
Closing the Gender Pay Gap in Medicine is the first comprehensive assessment of how cultural expectations and compensation methodologies in medicine work together to perpetuate salary disparities between men and women physicians. Since the gender gap reflects a convergence of forces within our healthcare enterprises, achieving pay equity can be an overwhelming undertaking for institutions and their leaders. However, compensation is foremost a business endeavor. Therefore, a roadmap for operationalizing equity within the finance, human resources, and compliance structures of our organizations is critical to eliminating disparities. The roadmap described in this book breaks down the component parts of compensation methodology to reveal their unintentional impact on salary equity and lays out processes and procedures that support new approaches to generate fair and equitable outcomes. Additionally, the roadmap is anchored in change management principles that address institutional culture and provide momentum toward salary equity.
The book begins with a review of the evidence on the gender pay gap in medicine. The following chapter discusses how gender-based differences in performance assessments, specialty choice, domestic responsibilities, negotiation, professional resources, sponsorship, and clinical productivity accumulate across women’s careers in medicine and impact evaluation, promotion, and therefore compensation in the healthcare workplace. The next two chapters focus, respectively, on how compensation is determined - highlighting potential pitfalls for pay equity - and regulatory and legal considerations. Chapters 5 and 6 explore organizational infrastructure, salary data collection and analysis, and culture change strategies necessary to rectify compensation inequities. Chapter 7 offers a detailed account of one medical institution’s successful journey to achieve salary equity. The book’s final chapter emphasizes that closing the gender pay gap is at its essence a business endeavor and recommends that organizations assess progress and cost with the same attention, rigor, and regularity as afforded other operating expenses.
Closing the Gender Pay Gap in Medicine offers a detailed roadmap for healthcare organizations seeking to close the gender pay gap among their physician workforce. This first-of-its-kind book will assist institutions plan courses of action and identify potential pitfalls so they can be understood and mitigated. Lesbische Frauen in der Arbeitswelt : The L-Word in Business

Inhalt: Prof. Dr. Regine Graml, Professorin für Betriebswirtschaftslehre, Personalmanagement und Organisation am Fachbereich Wirtschaft und Recht der Frankfurt UAS, hat in der Studie mit ihrem Kollegen Prof. Dr. Tobias Hagen, Professor für Volkswirtschaftslehre und Quantitative Methoden, auf zwei wissenschaftliche Methoden gesetzt: ein Korrespondenzexperiment und eine Online-Befragung.
In einem Korrespondenzexperiment wurde mittels fiktiver Bewerbungen untersucht, wie sich die Einstellungschancen verändern, wenn die Bewerbung Hinweise auf die sexuelle Orientierung ‚lesbisch‘ enthält (beispielsweise durch Angabe des Familienstands „eingetragene Lebenspartnerschaft“). Insgesamt wurden 294 identische Bewerbungen verschickt, jeweils zur Hälfte für die lesbische und die heterosexuelle Bewerberin. Hier zeigten sich Tendenzen zur Diskriminierung lesbischer Bewerberinnen im Vergleich zu heterosexuellen Bewerberinnen, beispielsweise durch ein Drittel weniger positive Rückmeldungen (wie Einladungen zu Interviews, Nachfragen oder alternative Stellenangebote).
„Diese Tendenz zur Diskriminierung der lesbischen Bewerberin im Vergleich zur heterosexuellen Bewerberin ist vor dem Hintergrund erstaunlich, dass die heterosexuelle Bewerberin verheiratet und kinderlos ist“, erläutert Graml. „Nach heteronormativen Vorstellungen ist bei einer jungen, heterosexuellen, verheirateten Frau in absehbarer Zeit mit einer kinderbedingten Erwerbsunterbrechung und eventuell längerfristig reduzierter Arbeitszeit und mehr Ausfalltagen zu rechnen.“ Ablehnung einer homosexuellen Bewerberin trotz stereotyp anzunehmender geringerer Mutterwahrscheinlichkeit – laut Graml ist dies ein Hinweis auf eine Diskriminierungsneigung gegenüber lesbischen Bewerberinnen. Diesen Befund bestätigen auch andere europäische Studien, wie die Meta-Studie „Society at a Glance 2019“² der Organisation für wirtschaftliche Zusammenarbeit und Entwicklung (OECD) belegt hat.
Mittels einer Online-Befragung wurde zudem stichprobenartig untersucht, inwiefern sich die Erfahrungen von lesbischen und heterosexuellen Frauen im Erwerbsleben unterscheiden. Dazu wurden die Antworten von 1.952 Befragten (713 lesbisch, 1.239 heterosexuell) inhaltlich ausgewertet. Hier zeigte sich, dass mit 78 Prozent aller Frauen eine deutliche Mehrheit aufgrund ihres Geschlechts im Berufsleben benachteiligt worden ist. Von den lesbischen Frauen berichteten zudem 51 Prozent, dass sie Diskriminierungen aufgrund ihrer sexuellen Orientierung erlebt haben, 35 Prozent selten, 16 Prozent häufig. Eine wesentliche Erkenntnis der Befragung ist, dass lesbische Frauen häufige Diskriminierung am Arbeitsplatz öfter aufgrund ihres Geschlechts erfahren (38 Prozent) als aufgrund ihrer sexuellen Identität (16 Prozent).
Und: Lesbische Frauen, die nicht out sind, geben häufiger Diskriminierungserfahrungen etwa durch homofeindliche Kommentare an als Frauen, die out sind. Dabei wurde deutlich: Diejenigen lesbischen Frauen, die out waren, waren zufriedener mit ihrer Situation als die Frauen, die nicht out waren. „Ein Coming-out am Arbeitsplatz kann also die Lebenszufriedenheit erhöhen“, resümiert Graml. Eine wichtige Determinante für das Coming-out am Arbeitsplatz sind der Studie zufolge LSBTIQ*-Netzwerke und Diversity-Maßnahmen im Unternehmen. Graml: „Sind diese Maßnahmen im Betrieb vorhanden, steigert das die Wahrscheinlichkeit für eine explizit-out-Strategie um ca. 19 Prozentpunkte.“
Diese Erkenntnis greifen die Autorinnen und Autoren auch in der Broschüre auf, indem sie auf Grundlage der Studienergebnisse Handlungsempfehlungen geben, wie Unternehmen und Organisationen Diskriminierungen im Berufsleben effektiv vorbeugen und eine LSBTIQ*-freundliche Arbeitsumgebung schaffen können. Litwinschuh-Barthel: „Insofern freuen wir uns sehr, dass wir jetzt gemeinsam Ergebnisse der Studie in Form einer Broschüre veröffentlichen und dazu beitragen können, Arbeitgeberinnen und Arbeitgeber zu bestärken, sich für mehr Diversität im Berufsleben aktiv zu engagieren.“
The Gender Aspect of Immigrants‘ Assimilation in Europe

Inhalt: The labor market performance of immigrants relative to natives has been widely studied but its gender dimension has been relatively neglected. Our paper aims at revisiting labor market convergence between immigrants and natives and examining this under-studied dimension in a comprehensive study of the EU-15 countries and Switzerland over the period 1999-2018. We measure convergence of labor market outcomes for male and female migrants to similar natives before and after the Great Recession and across countries of destination. Our results show that in most countries female migrants start with a larger employment gap but converge more rapidly than male migrants do. We also provide a broad overview of the role of potential factors such as economic conditions, labor markets structure, institutions and attitudes towards immigrants and women and their association with employment convergence of all immigrants and female immigrants specifically. While the analysis provides an interesting insight, we do not identify very significant factors at the national level. We find a very strong correlation between attitudes towards immigrants and their employment convergence across sub-national regions.
STEM Occupations and the Gender Gap: What Can We Learn from Job Tasks?

Inhalt: Policymakers often promote the importance of STEM jobs but are concerned about the underrepresentation of women and minorities in these jobs. However, there is no agreedupon definition of STEM jobs. I use occupation task data from O*Net to analyze the STEM task content of occupations, drawing several conclusions. First, there is no clear, robust definition of STEM occupations, even when using task data. The occupations included are highly sensitive to the cut-offs and methods used. Second, there are a number of occupations that should clearly be considered STEM by task content but are typically not, including nurse practitioners, pharmacists, and economists. Third, the gender gap in STEM jobs depends heavily on how one defines STEM. One traditional definition shows that STEM jobs are 76% male, but most task-based definitions show gender gaps only half as large (62-65% male). Racial gaps in STEM and the earnings premium for STEM occupations (35-43%) are fairly stable across definitions. The results imply that policies promoting traditionally-defined STEM jobs can unnecessarily exclude women and draw workers away from other important occupations.

Disciplined discourses: The logic of appropriateness in discourses on organizational gender equality policies

Inhalt: Organizational gender equality policies must address critical issues in organizations, as well as challenge hierarchies and the unequal distribution of power and resources. At the same time, they are reliant on acceptance by organizations when developing an official course of action. On the basis of a neo‐institutional perspective, this study investigates how gender equality discourses are disciplined so that they fit organizational expectations by maintaining the rationality myth of the organization. The empirical analysis of four Swiss organizations demonstrates that, although they intend to reduce gender inequalities, their gender equality policies are shaped by a logic of appropriateness that leads to a continuous reproduction of heteronormativity within gender equality policies. This study thus contributes to the understanding of how the logic of appropriateness protects the heteronormative matrix in organizations by disciplining gender equality discourses.
Inhalt: Erwerbsarbeit ist aktuell wie historisch von Macht- und Herrschaftsverhältnissen geprägt und daher häufig konflikthaft. Arbeitskonflikte sind dabei stets auch Geschlechterkonflikte.
Frauen waren an Arbeitskämpfen häufig aktiv beteiligt, wie der Überblick über Frauenstreiks seit Beginn der Arbeiterbewegung zeigt. Sie kämpften gegen geschlechtsspezifische Diskriminierung wie auch gegen die Missachtung ihrer Anliegen in männerdominierten Organisationen und entwickelten innovative politische wie juristische Strategien, um ihren Anliegen Gehör zu verschaffen. Interessenaushandlungen in feminisierten Dienstleistungsbereichen haben spezielle Logiken, aber auch in männerdominierten Tätigkeitsfeldern haben Arbeitskonflikte eine Geschlechterdimension. Anhand historischer und aktueller Beispiele werden ausgewählte Konflikte aus Geschlechterperspektive analysiert. Zielgruppe des Buches sind Forschende wie Praktiker*innen, die ihre Erfahrungen mit den Geschlechterdimensionen von Arbeitskonflikten reflektieren oder sich über die Geschichte von Frauenstreiks informieren wollen.
